APAC data centre growth is moving from broad demand story to delivery problem. New facilities, cloud regions, AI workloads, grid constraints, and operational resilience all have one thing in common: they need specialist people in place before the capacity is live.
That is where hiring teams can lose time. A campus announcement may be public months or years before the first phase becomes operational, but the recruitment work starts earlier than many project plans suggest. Employers need to know which roles must be hired, which can be developed internally, and which scarce specialists should be mapped before a formal vacancy exists.

Capacity does not become useful on the day it is announced. It becomes useful when the right teams can safely bring it online and operate it under commercial, technical, and regulatory pressure.
Malaysia is a useful example. AirTrunk announced plans in April 2026 for two new Johor Bahru campuses, JHB3 and JHB4, adding more than 280MW of IT load. The same announcement said AirTrunk's Malaysia platform would reach more than 700MW across four campuses, with high-density cloud and AI workloads, advanced cooling systems, and 100 percent recycled water use included in the design.
Alibaba Cloud also announced a new public cloud region in Johor in June 2026, with two new data centres and a wider global expansion across France, Japan, Malaysia, and Mexico. The company framed the Johor region around growing demand for cloud and AI services in Malaysia.
For employers, these announcements are not just market news. They point to delivery pressure across design, commercial, construction, electrical, mechanical, commissioning, facilities, security, network, and operations functions. The longer hiring is left until go-live is near, the more employers depend on reactive search, relocation flexibility, contractor availability, and salary movement.
The Roles That Need Earlier Visibility
Talent planning should start with the roles that directly affect programme certainty and operational readiness.
Project and programme leaders are often the first priority because they connect commercial commitments with real delivery risk. They need enough technical fluency to challenge design, procurement, power, and commissioning assumptions, while keeping stakeholders aligned across markets.
Electrical and mechanical specialists matter because AI-ready facilities raise the practical importance of power density, cooling strategy, resilience, and maintainability. Employers do not need to make unsupported claims about a universal skills shortage to see the risk. If multiple operators are developing capacity in the same region, experienced engineers, commissioning leads, and technical managers become harder to identify late.
Operations and facilities leaders should not be treated as post-construction hires. They influence maintainability, safe procedures, vendor handover, staffing models, and incident readiness. Bringing them into the plan earlier can reduce the gap between practical completion and stable operations.
Commercial and customer-facing roles also need attention where campuses are built around hyperscale, cloud, or AI customers. These roles need market knowledge and credibility with technically sophisticated buyers, not generic account coverage.
Power And Cooling Change The Hiring Brief
APAC employers also need to consider how grid and cooling requirements affect role design. DCD reported in June 2026 that data centre developers across Asia Pacific are increasingly being required to provide grid support to secure power access, citing Wood Mackenzie research across eight markets. The report described a move toward frameworks involving conditional access, geographic diversification, grid-support requirements, and capacity controls.
This has hiring implications. Power strategy, energy procurement, regulatory engagement, battery storage, load flexibility, and technical operations can no longer sit at the edge of the talent plan. They may need to be represented in leadership searches, project controls, engineering management, and operations design.
Cooling has a similar effect. High-density cloud and AI workloads change the weight placed on mechanical design, water stewardship, controls, facilities operations, and vendor management. A standard facilities brief may not be enough when the operating model depends on more sophisticated cooling and energy systems.
A Practical Talent Planning Sequence
Employers can reduce risk by treating talent mapping as part of project readiness, not a late recruitment activity.
First, separate critical-path roles from roles that can be hired closer to operation. Critical-path roles usually include project leadership, design management, electrical and mechanical leadership, commissioning, operations leadership, and commercial roles tied to anchor customers or strategic accounts.
Second, map the market before vacancies are released. A useful talent map should show where comparable people are currently employed, how mobile they are, whether relocation is realistic, which competitors are likely to approach them, and where internal succession could be credible.
Third, align the hiring story with the real project proposition. Senior candidates will test the seriousness of the opportunity. They will want to understand funding, power access, development timeline, leadership stability, sustainability commitments, and the technical ambition of the facility.
Fourth, plan for phased hiring. The team needed for site acquisition and design is not the same as the team needed for commissioning, customer onboarding, and steady-state operations. A phased plan helps employers avoid hiring too late or carrying roles before the work is ready.
Finally, maintain a clean claim discipline. Do not tell candidates that capacity, customers, timelines, or commercial commitments are certain unless they are approved to be shared. Credibility matters more than urgency.
